Kreasi Kerja Individu, Kreasi Kerja Kolaboratif, dan Kinerja Individu: Peran Job Burnout sebagai Mediator
Abstract
Lingkungan kerja perusahaan rintisan yang dinamis, fleksibel, dan penuh tekanan menuntut karyawan untuk beradaptasi secara proaktif. Penelitian ini bertujuan memahami peran kreasi kerja individu dan kolaboratif terhadap kinerja individu, serta menguji job burnout sebagai mediator. Penelitian kuantitatif korelasional ini melibatkan 326 karyawan perusahaan rintisan berusia 20–35 tahun dengan pengalaman kerja minimal satu tahun, melalui survei daring. Instrumen yang digunakan meliputi Individual Work Performance Questionnaire, Individual and Collaborative Job Crafting Scale, dan Oldenburg Burnout Inventory. Hasil menunjukkan bahwa kreasi kerja individu (β = .301, p < .001) dan kolaboratif (β = .314, p < .001) berperan positif signifikan terhadap kinerja individu. Keduanya juga berperan negatif terhadap job burnout (β = –.163 dan β = –.171, p < .05). Namun, job burnout diketahui tidak berperan signifikan terhadap kinerja (β = .010, p = .853) dan tidak memediasi hubungan antara kreasi kerja dan kinerja (Z Sobel = –.189, p = .850). Artinya, kreasi kerja lebih berperan besar secara langsung terhadap kinerja individu dibandingkan melalui mediator burnout. Individu disarankan menyesuaikan pekerjaan sesuai kekuatan pribadi, sementara organisasi perlu menciptakan budaya kerja yang mendukung otonomi, fleksibilitas, pelatihan, dan dukungan psikologis yang selaras dengan nilai perusahaan.
